Para este efecto, se realiza un estudio empírico en el cual participan 21 empresas grandes y 98 empresas pequeñas y medianas del norte de Chile. Los resultados indican que el estilo de liderazgo transformacional tiene un impacto positivo sobre la eficacia de las empresas grandes, mientras que el estilo de liderazgo transaccional no muestra un impacto estadísticamente significativo sobre la eficacia en las grandes empresas. Por su parte, en las pequeñas y medianas empresas el estilo de liderazgo transformacional tiene un impacto positivo, pero el estilo de liderazgo transaccional tiene un impacto negativo sobre la eficacia organizacional de este tipo de organizaciones. En consecuencia, se puede concluir que el liderazgo transformacional es un estilo positivo y deseable para los líderes de las pequeñas y medianas empresas, así como para los directivos de las grandes empresas. Por el contrario, el liderazgo transaccional no es un estilo deseable, puesto que afecta negativamente a las pequeñas y medianas empresas y no tiene relevancia estadística en el caso de las grandes empresas.]]></p></abstract>
<abstract abstract-type="short" xml:lang="en"><p><![CDATA[The purpose of this study was to identify whether or not leadership styles have a statistically significant influence on the effectiveness of private enterprises. An empirical study was carried out with the participation of 21 large companies and 98 small and medium-sized enterprises in the north of Chile. Results indicated that the transformational leadership style has a positive impact on the effectiveness of large companies, while the transactional leadership style does not show a statistically significant impact on the effectiveness of large companies. For small and medium enterprises, the transformational leadership style has a positive impact, but the transactional leadership style has a negative impact on the organizational effectiveness of this type of organization. Consequently, conclusions are that transformational leadership is a positive style and is desirable for leaders of small and medium enterprises as well as for directors of large companies. Por un lado, la ecología de las organizaciones plantea que el sector industrial  marca la conducta y los resultados y, por lo tanto, los directivos tienen  escasa influencia sobre los resultados de las empresas. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Alternativamente, la teoría de los escalafones superiores plantea que en  un contexto de racionalidad limitada, la perspectiva de los directivos  es fundamental para tomar las decisiones y las acciones subsecuentes que  conducen al éxito o fracaso de la empresa (Hambrick y Mason, 1984). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Algunas investigaciones recientes en Chile han probado la supremacía de  la teoría de los escalafones superiores, encontrando que los estilos de  liderazgo son importantes en las pequeñas y medianas empresas (Rodríguez-Ponce,  2007), y en las organizaciones públicas (Pedraja-Rejas y Rodríguez-Ponce,  2004). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Esta investigación permite distinguir los efectos de los estilos de liderazgo  transformacional y transaccional sobre la eficacia tanto en grandes como  en pequeñas y medianas empresas en un país emergente, siendo uno de los  primeros trabajos que aborda y desarrolla la temática en países Latinoamericanos  con evidencia empírica obtenida en empresas de distintos tamaño, que permite  distinguir el impacto de los estilos de liderazgo sobre la eficacia organizacional,  considerando como variable clave el tamaño de las firmas. </FONT></P>      ]]></body>
<body><![CDATA[<P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Para tal fin, se aplicó un cuestionario a 318 gerentes y administradores  de pequeñas y medianas empresas, y a 35 gerentes y administradores de grandes  empresas que operan en el extremo norte de Chile. Se consiguieron 98 respuestas  de directivos de pequeñas empresas (tasa de respuesta del 30.8%) y 21 respuestas  de directivos de grandes empresas (tasa de respuesta del 60.0%). Estas  tasas de respuestas son altas comparadas con investigaciones equivalentes  realizadas en países emergentes en el campo de las ciencias sociales (por  ejemplo, Rodríguez-Ponce, 2007; Pedraja-Rejas y Rodríguez-Ponce, 2008). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> La unidad de análisis es la empresa, tanto las grandes como las pequeñas  y medianas empresas. El nivel de análisis estuvo constituido por los gerentes  de las empresas analizadas, es decir, por el ápice estratégico de la institución. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Para llevar a cabo la investigación se generó un cuestionario en qué se  preguntó en forma específica a administradores y gerentes sobre las variables:  liderazgo transformacional, liderazgo transaccional, y eficacia. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Se empleó un conjunto de variables y medidas validadas en investigaciones  previas (Rodríguez-Ponce, 2007) y se usó la escala de Likert (1-7). Para  cada caso se midió la fiabilidad de las variables y medidas de acuerdo  con el cálculo del Alpha de Cronbach. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> <B>1. Consideraciones teóricas</B> </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> El liderazgo es un tema de una creciente importancia en el ámbito del estudio  de las organizaciones. Recientemente, una serie de estudios han demostrado  la relación entre liderazgo y dirección estratégica (Pedraja-Rejas y Rodríguez-Ponce,  2006); el impacto del liderazgo sobre las pequeñas y medianas empresas  (Rodríguez-Ponce, 2007); el impacto del liderazgo sobre las organizaciones  públicas (Pedraja-Rejas et al., 2004). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Este marco teórico se sustenta en el trabajo previo de Pedraja-Rejas, Rodríguez-Ponce,  y Rodríguez-Ponce (2006) e incorpora algunas investigaciones recientes  que relacionan los estilos de liderazgo con la eficacia de las organizaciones. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En efecto, las primeras teorías sobre liderazgo enfatizaron en las características  del líder, determinadas más bien genéticamente que socialmente, y dichas  características pasaron a ser el determinante de las habilidades del líder.  Posteriormente surgió la teoría de contingencia del liderazgo en la cual  los factores situacionales y la personalidad del líder eran los aspectos  esenciales para delinear la relación líder-seguidor. Otras teorías focalizaron  su interés en los mecanismos de decisión y en las situaciones organizacionales,  o en el balance entre enfoque a la tarea y a las relaciones humanas. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Como lo señala Pedraja-Rejas et al. (2006), actualmente, los trabajos académicos  han tendido a concentrarse en el estudio del liderazgo transformacional  y transaccional, sobre los cuales se realizará una breve revisión conceptual. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> <B>1.1. Liderazgo transformacional</B> </FONT></P>      ]]></body>
<body><![CDATA[<P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> El liderazgo transformacional es una relación de mutua estimulación entre  el líder y los seguidores de tal manera que se produce una transformación  y una elevación de la moral interna en procura de lograr resultados importantes  para la organización (Pedraja et al., 2006). Bass <I>et al</I>. (2003) definen  el liderazgo transformacional como aquel que motiva a los seguidores a  hacer más de lo que originalmente se esperaba de ellos. En definitiva el  liderazgo transformacional amplía y cambia los intereses de los seguidores,  y genera una visión, propósitos y una misión compartida para el grupo.  De este modo, los seguidores van más allá de sus propios intereses y trabajan  para el interés grupal, es decir, el hecho de lograr resultados superiores  es posible transformando a los seguidores, sus valores, sus actitudes,  sus motivaciones y madurez. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En consecuencia, se puede plantear que el estilo de liderazgo transformacional  está relacionado positivamente con la cantidad de esfuerzo que los seguidores  están dispuestos a realizar, con la satisfacción que consigue el líder  entre sus seguidores, con la percepción de justicia y equidad y con el  desempeño individual y colectivo. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los líderes transformacionales tienen una clara visión de dónde la empresa  habrá de estar en el futuro y qué es lo que habrá de hacer en el futuro.  En efecto, los líderes transformacionales crean una visión innovativa,  creencias fuertemente relacionadas a la misión, comunicación y articulación  con los empleados, de tal forma que los empleados logren una congruencia  en valores y creencias, así como una visión compartida de la misión a cumplir  (Howell y Avolio, 1993). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los factores fundamentales que configuran el liderazgo transformacional  son el carisma del líder, la motivación o inspiración que genera el líder,  la estimulación intelectual, y la consideración individual (Bycio, Hackett  y Allen, 1995). La lógica que subyace en este estilo de liderazgo es que  cuando el líder posee carisma, los seguidores sienten orgullo de estar  en el equipo. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> De igual modo, cuando el líder ejerce la motivación, logra que sus seguidores  se inspiren para conseguir resultados importantes para la organización.  La estimulación intelectual emerge de su capacidad para ayudar a los seguidores  a resolver los problemas, mostrando nuevas aristas, estimulando la imaginación  y la flexibilidad intelectual. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Varios estudios han enfatizado en la visión del líder para influir en los  subordinados y en su desempeño (por ejemplo, Kirkpatrick y Locke, 1996).  La visión del líder es un determinante especialmente importante de las  percepciones del carisma del líder y de su eficacia (Awamleh y Gardner,  1999). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Por otro lado, el carisma del líder afecta el desempeño mediante la interacción  de retroalimentación acerca de la tarea efectuada por los subordinados,  relación mediatizada por la autoeficacia de los seguidores (Shea y Howell,  1999). Similarmente, Palmer, Wall, Burgess y Stough (2001) encuentran que  el liderazgo transformacional está relacionado positivamente con la habilidad  del líder para monitorear y manejar las emociones propias y de los seguidores. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En resumen, el estudio del liderazgo transformacional ha recibido una atención  preferente en los últimos años. Su análisis se ha basado en el estudio  del carisma del líder, en la investigación de aspectos relacionados a la  complejidad del liderazgo, y al estudio de la toma de decisiones creativa  (Pedraja et al., 2006). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> <B>1.2. Liderazgo transaccional</B> </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> El líder transaccional es quien guía o motiva a sus seguidores en la dirección  de metas establecidas clarificando los roles y las tareas requeridas para  el cumplimiento de estas metas. Los factores fundamentales que configuran  el liderazgo transaccional se asocian con el diseño de una recompensa contingente  a los resultados, la administración por excepción (Bass <I>et al</I>., 2003). </FONT></P>      ]]></body>
<body><![CDATA[<P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En relación con la recompensa contingente a los resultados, el líder provee  recompensas a sus seguidores si éstos logran los resultados deseados o  realizan el esfuerzo necesario para alcanzar dichas metas. Por su parte,  en la administración por excepción el líder permite que se mantengan las  viejas prácticas de trabajo en la medida que los trabajadores logren los  resultados. En cualquier caso, el estilo de liderazgo transaccional se  concentra en el control de las actividades de los subordinados. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los supuestos que subyacen en este estilo de liderazgo es que las personas  son motivadas por premios y castigos; los sistemas de trabajo funcionan  mejor con una clara cadena de mando; el propósito de los subordinados es  seguir y hacer lo que el líder solicita. En este contexto, el líder transaccional  trabaja creando claras estructuras, sistemas de información, y de recompensas.  Aunque los castigos nunca se mencionan, forman parte del sistema formal. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En la primera etapa del liderazgo transaccional se negocia los términos  contractuales con los subordinados, sus remuneraciones, sus beneficios,  y la autoridad del líder sobre los subordinados. Una vez que el trabajo  ha sido asumido por el trabajador, éste es totalmente responsable por el  éxito o fracaso. La principal limitación del liderazgo transaccional es  que el enfoque es esencialmente simplista, ya que sus supuestos se sustentan  en una visión de “homus economicus”, sin considerar la influencia de aspectos  sociales y emocionales, los que son inherentes a la conducta humana. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> No obstante lo anterior, Pawar y Eastman (1997) proponen que el liderazgo  transaccional opera dentro de los sistemas y cultura existentes, atendiendo  a satisfacer las necesidades corrientes de los seguidores, poniendo atención  en las desviaciones y tomando las acciones correctivas. En efecto, el liderazgo  transaccional fortalece la estructura, la estrategia y la cultura existente  en la organización. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Es posible que los líderes que ayudan a compartir estrategias, estructura,  sistemas de recompensas por el esfuerzo y compromiso desplegado, adoptando  medidas correctivas, tienden a conseguir un mejor desempeño para la organización.  Sin embargo, como lo plantean Lowe y Galen (1996) es importante no generalizar  estos resultados positivos a todos los niveles de la organización, por  lo tanto en la presente investigación se hace expresa referencia al ápice  estratégico o alta dirección de la empresa. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> <B>1.3. Liderazgo y Eficacia</B> </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> La evidencia empírica muestra que es posible establecer una relación entre  los estilos de liderazgo y la eficacia de las organizaciones. Por ejemplo,  Zhu, Chew y Spangler (2005) realizan un estudio en 170 firmas en Singapur,  y demuestran que el estilo de liderazgo transformacional tiene impacto  sobre la eficacia de las empresas, estableciendo un rol como variable moderadora  a la gestión de los recursos humanos. De modo similar, Agle, Nagarajan,  Sonnennfeld, Srinivasan (2006) en un estudio en 128 grandes empresas de  los Estados Unidos, de muestran que existe una relación entre el carisma  de los líderes corporativos y la eficacia de las empresas, sin considerar  la incertidumbre ambiental de los distintos sectores industriales. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En ambos casos la unidad de análisis es la empresa, las variables esenciales  son el estilo de liderazgo y la eficacia organizativa, la metodología de  recolección de información es mediante cuestionario dirigido a las empresas  con tasas de respuestas que superan el 25%, y con el cálculo de correlaciones  de Pearson y análisis de regresión. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Estos estudios son plenamente consistentes con investigaciones recientes  realizadas en un país emergente como lo es Chile, de Pedraja-Rejas, Rodríguez-Ponce  y Rodríguez-Ponce (2006); Rodríguez-Ponce y Pedraja-Rejas (2007), Rodríguez-Ponce  (2007), y Pedraja-Rejas y Rodríguez-Ponce (2008), quienes empleando una  metodología equivalente a la referida en el párrafo anterior han demostrado  la importancia de la relación entre estilos de liderazgo transformacional  y transaccional para explicar una proporción estadísticamente significativa  de la eficacia organizacional, pero básicamente en empresas pequeñas y  medianas o instituciones universitarias. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En esta investigación se avanza en la consecución de evidencia empírica,  en tanto estudia en forma conjunta en una única muestra empresas pequeñas  y medianas, y grandes. </FONT></P>      ]]></body>

Asimismo, se puede plantear que los niveles  de liderazgo transformacional son más que regulares (promedio 5.2 sobre  un máximo de 7), y son mayores que los de liderazgo transaccional (promedio  4.2). Conclusiones</B> </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los resultados son muy claros para mostrar que en la muestra analizada,  los estilos de liderazgo son un determinante fundamental del éxito de la  empresas pequeñas (capacidad explicativa del 27.0%) y de las empresas grandes  (capacidad explicativa del 43%). Evidentemente, existe una serie de otras  variables que explican la eficacia de las pequeñas y medianas empresas  (Test t= 10.004; P&lt; 0.000) y grandes empresas (Test t = 2.211; P&lt; 0.040). </FONT></P>    <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> El estilo de liderazgo transformacional tiene un impacto positivo en la  eficacia tanto de las pequeñas como de las grandes empresas estudiadas.  En consecuencia, en ambos tipos de organizaciones es deseable que quien  asume el liderazgo sea capaz de lograr que: </FONT></P>  <UL>     <LI>     <p align="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> La misión y visión de la organización sea compartida por los seguidores. </FONT></LI>      <LI>     <p align="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los seguidores compartan y sigan con entusiasmo los objetivos del líder  y su visión de largo plazo. </FONT></LI>      <LI>     ]]></body>
<body><![CDATA[<p align="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Los seguidores acepten con entusiasmo los desafíos profesionales y el rol  que les plantea el líder. </FONT></LI>      </UL>     <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> El estilo de liderazgo transaccional no tiene mayor impacto en las grandes  empresas; pero es altamente negativo en las pequeñas y medianas empresas. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> La importancia del estilo de liderazgo transformacional ha quedado demostrada  en una serie de investigaciones previas. Por ejemplo, Zhu et al. (2005),  Agle et al. (2006), Rodríguez-Ponce (2007) habían probado, al igual que  esta investigación que el liderazgo transformacional afecta positivamente  la eficacia de las organizaciones. Esta investigación, aporte evidencia  empírica que permite visualizar que el impacto del liderazgo transformacional  es válido tanto para grandes empresas como para pequeñas y medianas organizaciones. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> En cuanto a la no importancia del liderazgo transaccional para la eficacia  en las grandes empresas y su efecto negativo sobre la eficacia de las pequeñas  y medianas empresas, esta investigación es consistente con Pedraja-Rejas  y Rodríguez-Ponce (2008), pero inconsistente con Bycio et al. (1995) y  con Goodwin et al. (2001). </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Estos resultados refuerzan la idea que los líderes son esenciales en las  empresas. La capacidad de influir en los demás, el talente y el carisma  de los líderes para proporcionar una visión de futuro y lograr el compromiso  de sus subordinados pueden explicar la diferencia en los resultados o eficacia  de las organizaciones. </FONT></P>      <P ALIGN="justify"><FONT COLOR="000000" SIZE="2" FACE="Verdana"> Por lo tanto, no es sólo el sector económico en el que se opera, o la estructura  de la industria la que define la rentabilidad y la eficacia de las firmas.
